Abstract
ABSTRACT
Aim: Human resource management (HRM) increasingly relies on artificial intelligence (AI) to leverage workforce data; the implications of AI-driven HR analytics for broader sustainability outcomes remain underexplored. This conceptual paper investigates how organizations can align technological capabilities with environmental, social, and governance (ESG) goals.
Design/Methodology/Approach: This study develops a theoretical model linking AI-driven HR analytics to organizational sustainability. The framework posits digital leadership and ESG integration as boundary conditions that dictate the efficacy of these analytical tools.
Findings/Framework: The proposed model illustrates that HR analytics serves as a strategic resource for sustainable growth only when supported by digitally competent leadership and robust ESG governance frameworks. This triadic relationship is conceptualized particularly for the Indian IT sector, a highly digitized yet sustainability-pressured environment.
Originality/Value: By synthesising technological capacity, leadership dynamics, and sustainability governance into a single cohesive model, this paper addresses critical gaps in the sustainable HRM literature. It offers concrete propositions to guide future empirical testing and provides managers with a strategic roadmap for extracting sustainable value from HR technology investments.
